Key Takeaways
- Walmart’s 2022 driver program has moved over 1,000 workers into jobs paying up to $110,000.
- Walmart technicians can earn $35 to $40 hourly, while education graduates are 3 times likelier to advance.
- Walmart aims to place 4,000 technicians by 2030, building on roughly 600 already trained and placed.
For a lot of Gen Z workers, the math on college can feel brutal: $108,584 for an average four-year degree, and no guarantee it pays off. Walmart is betting it can offer something more concrete, with paid, debt-free training programs that move frontline associates into higher-paid roles the company needs filled, including truck drivers, skilled technicians, and licensed opticians. Its Associate to Driver track, launched in 2022, pays employees while they earn a commercial driver’s license and, according to Walmart, can lead to up to $110,000 in first-year pay once they join the private fleet. As Fortune reported on 09/26/2026, more than 1,000 Walmart employees have already made that jump.
Rethinking the college-to-career pipeline
When Fortune’s September 26, 2026 story landed, it zeroed in on a tension plenty of Gen Z workers talk about: a paycheck today versus tuition bills tomorrow. Walmart is leaning into that moment with paid, debt-free pathways that train frontline associates and place them into higher-paid jobs, without requiring a 4-year degree.
The urgency is easy to see in the numbers. The average total cost of a 4-year college degree is $108,584, per the Education Data Initiative cited in the report. And only 1 in 4 adults without a college degree believe people can access an affordable, quality education, according to a Gallup and Lumina Foundation survey also cited there.
The six-figure lane: paid training into the driver’s seat
The clearest “road to six figures” in Walmart’s playbook is its Associate to Driver program, officially launched in 2022. Eligible associates are paid while earning a commercial driver’s license, then move into Walmart’s private fleet as regional truck drivers.
Walmart said in a July 28, 2023 announcement that graduates can earn up to $110,000 in their first year as a Walmart driver. By September 2026, more than 1,000 employees had moved into driving roles through the program.
One of them is Ashley Milacek, who joined Walmart in 2014 and retrained through Associate to Driver. As of the September 2026 report, she had held a truck-driving role in Sanger, Texas for 3 years.
Technicians and opticians: training tied to jobs Walmart needs
Walmart Chief Talent Officer Lorraine Stomski framed the strategy in plain terms: “We’re doing this and we’re making the investment because we want to connect it with a job that Walmart has,” she said. She also put it even more directly: “Why don’t we just build our own program and train them?”
The Associate to Technician program is one answer. Stomski said associates can move from roughly $16 to $20 an hour to $35 to $40 an hour after becoming technicians. Walmart has committed to placing 4,000 technicians by 2030, and had already trained and placed about 600 technicians as of September 2026.
Another is the Associate to Optician program, announced June 29, 2026 and offered through Live Better U, Walmart’s no-cost education benefit. According to Walmart’s June 29, 2026 announcement, it’s designed for associates who currently work outside a Walmart Vision Center or Sam’s Club Optical Center.
Retention, promotion, and the long climb inside Walmart
Walmart’s own data suggests these pathways are as much about keeping talent as hiring it. In the company’s 2026 Jobs Spotlight Report, participants who complete a no-cost Live Better U education program were 3 times more likely to be promoted and 3 times more likely to stay with Walmart.
And while Fortune’s story focused on the newer training tracks, Walmart points to another internal ladder: about 75% of its store managers started as hourly associates without a college degree. Separately, Walmart U.S. CEO John Furner has said store manager total compensation packages, including stock grants, can reach $400,000 to $500,000.
